Why Remote Work in the Space Industry Is Different from Software
The space sector sits in an unusual position when it comes to remote work. Unlike pure software companies, where nearly every function can operate remotely, space companies build physical systems that need to be designed, integrated, tested, and operated in specific locations with specific equipment.
A satellite integration engineer cannot work from home. Neither can a propulsion test engineer, a cleanroom technician, or anyone handling flight hardware. These roles require physical presence in a lab, a test facility, or a manufacturing floor. There is no Zoom equivalent for connecting a harness to a satellite bus.
But a large proportion of roles at space companies are not hands-on-hardware positions. Ground segment software engineers can work remotely if the architecture supports it. Programme managers can coordinate distributed teams effectively with the right tools and rhythms. Business development leads are often more productive when they are out meeting customers than sitting in an office. Finance, legal, HR, marketing, and operations functions operate remotely just as well in a space company as they do anywhere else.
The tension arises because many space companies default to blanket policies rather than making role-by-role decisions. A company that requires everyone to be on site five days a week because the integration team needs to be there is applying a hardware constraint to software, commercial, and support roles that do not share it. That blanket approach is costing them candidates. The data tells a mixed story. Around 30% of aerospace and defence companies plan to reduce or eliminate remote work options. At the same time, research shows that three-quarters of workers would consider leaving if full-time office attendance were mandated. These two forces are pulling in opposite directions, and the companies navigating it well are the ones making deliberate, role-specific decisions rather than ideological ones.
The most effective model I see in space startups is what I call structured flexibility. Hardware and integration roles are on site. Software, commercial, and support roles have flexibility, typically hybrid with two to three days on site per week or fully remote depending on the function. Leadership and programme management roles flex between on site and remote depending on the programme phase, with higher on-site presence during integration and test campaigns and more flexibility during design and early development phases.
This model works because it is tied to the actual requirements of the work rather than to a belief about how people should work. It also acknowledges a practical reality. Many of the best candidates for commercial, software, and operational roles at space companies are not located near your facility. Requiring them to relocate for a role that does not need daily physical presence limits your talent pool to whoever happens to live within commuting distance.
For companies with distributed engineering teams, the coordination challenges are real but solvable. Clear documentation practices, asynchronous communication protocols, and intentional in-person time for design reviews and integration milestones can make distributed teams function at a high level. The companies that struggle with remote engineering teams are usually the ones that did not invest in the communication infrastructure to support them.
The Security Clearance Complication for Remote Satellite Companies
Security clearance adds another layer of complexity to the remote work question in the space industry. Classified work cannot be performed from a home office. It requires access to secure facilities, and those facilities are in specific locations.
For companies that do a mix of commercial and classified work, this creates a practical split. Engineers working on classified programmes need to be near a SCIF or secure facility. Engineers working on purely commercial programmes may not. But many companies apply clearance-driven location requirements across the entire workforce, even for roles that never touch classified material.
The practical implication is that founders need to be precise about which roles require clearance and which do not. Over-specifying clearance requirements does not just narrow your candidate pool for individual roles. In the UK, the dynamic is similar. Engineers with Developed Vetting or Security Check clearance are often tied to specific facilities. But a business development lead building relationships with commercial satcoms customers does not need to be in the same building. Mapping your roles against actual security requirements rather than assumed ones is one of the simplest ways to unlock remote hiring options you did not think you had.
Which Space Industry Roles Can Be Remote and Which Cannot
Based on 25 years of space industry recruitment, here is a practical breakdown of how remote and on-site requirements typically map across functions at space startups.
Roles that almost always need to be on site include satellite integration and test engineers, propulsion and structures engineers with lab or test facility responsibilities, cleanroom technicians and manufacturing staff, and operations engineers who need access to ground station hardware.
Roles that work well in hybrid arrangements include systems engineers during design phases, programme managers who need regular but not daily interaction with hardware teams, and product managers bridging engineering and commercial functions.
Roles that can be fully remote include ground segment and application software engineers working on cloud-based architectures, business development and sales teams, finance, legal, and corporate functions, marketing and communications, HR and people operations, and data science and analytics teams working with non-classified datasets.
The grey area sits in systems engineering and programme management, where the answer depends on the programme phase, the team structure, and how well the company has invested in remote collaboration infrastructure. A systems engineer writing requirements and running trade studies can work remotely. The same engineer during a test campaign needs to be on site. Companies that build this flexibility into their workforce planning rather than forcing a single model for every phase hire more effectively.
How Remote Flexibility Gives Space Startups a Competitive Hiring Advantage
For space startups competing against SpaceX, defence primes, and big tech for talent, remote flexibility is one of the most powerful and least expensive competitive advantages available.
Defence contractors are overwhelmingly pushing for full-time on-site attendance. Many large aerospace companies are following suit. This creates an opening for startups that can offer flexibility to candidates who value it. And the data is clear that a significant majority of professionals now consider flexibility a baseline expectation rather than a perk.
The advantage is particularly strong for non-engineering roles. A space startup hiring a business development lead, a finance director, or a marketing manager is not just competing with other space companies. It is competing with every technology company that offers remote work as standard. If your BD lead has to commute to a facility in Harwell five days a week for a role that involves travelling to customer meetings and working on proposals, you are losing candidates to companies that let them do the same work from wherever they are most productive.
Remote hiring also solves a geographic constraint that limits many space companies. If your facility is in Guildford, your on-site candidate pool is essentially Surrey and the surrounding counties. If you can offer remote or hybrid for commercial and software roles, your pool becomes the entire UK, or wider.
